Understanding Master Teachers

If you are unfamiliar with my background, I am a former educator, principal, and superintendent who transitioned into entrepreneurship. After spending over 20 years entrenched in the K12 educational landscape, I officially stepped away in 2019. In 2020, I launched my social media platforms, including this one on Medium, where I learned firsthand how social media experts cultivate audiences while often silencing critics. You might label me a "critic."

My goal here is to clarify what qualifies me as a K12 expert and why I have gained the trust of nearly 5,000 educators in real life.

What Defines a Master Teacher?

The discussion about teaching on social media extends beyond just educators. For someone who had never engaged with social media before, this was an enlightening realization. I can't assume everyone understands the educational terminology or insider insights that I mistakenly thought were common knowledge.

Let's start with the fundamentals. Those who choose to become teachers are truly remarkable individuals. Given the prevalent frustrations directed at educators today, anyone who decides to enter this profession now is genuinely commendable.

After my departure from the K12 system, many questioned why I still strive to assist teachers. My reasoning is simple: America requires not just teachers, but Master Teachers in every classroom. When I discuss teaching, I mean enhancing the skills of teachers to the highest professional standards.

To comprehend what a Master Teacher is, it's essential to distinguish between a Master Teacher and a Master's Degree in Education, as the two are not synonymous. Within the K12 framework, a Master Teacher is recognized as a true expert capable of addressing the needs of 98% of students, regardless of their diverse backgrounds or challenges.

In my perspective, the responsibility of a Principal and school districts should be to support new teachers on their journey to becoming Master Teachers.

The Journey to Mastery

According to the National Education Association (NEA), which is the largest organization representing educators in America, it typically takes an average of five years for a teacher to reach Master Teacher status. This estimate has remained unchanged for the past 40 years, which means that when I began my teaching career, it was assumed I would also take five years to achieve this level.

But why is this timeframe necessary? What do Master Teachers know that novices do not?

The K12 Dilemma

I haven't extensively discussed my reasons for leaving teaching, although I've attempted to share my experiences. Ultimately, I left because there was no clear path to success. My personality drives me to constantly improve and seek a better future; if I can't see that path, I lose interest.

This situation mirrors the reality for many teachers today. Most people are unaware of this issue, so I want to shed light on it.

In many states, becoming a certified teacher requires earning a college degree. If you know you want to teach from the outset, you apply to a teacher education program. The collegiate education programs in America are among the best globally, offering a clear roadmap for aspiring educators.

However, this guidance often ends upon graduation. Once hired by a school district, many teachers discover that there is no substantial support for their continued development. This lack of planning is a shocking revelation for many new teachers.

Although schools appear to have structured mentoring and professional development programs on paper, these solutions often falter in practice. They lack real-world testing and have been unchanged for over 75 years, leaving teachers to navigate their own paths.

What Can a Master Teacher Do That a Novice Teacher Cannot?

Before drawing conclusions, consider this: as a former Principal, I felt fortunate to have Master Teachers on my team. Any Principal who neglects to support more teachers in reaching this level is undermining their own effectiveness.

Master Teachers have a profound impact on student success, not through superficial tactics like grade manipulation or test preparation, but through genuine teaching excellence. We must stop blaming novice teachers for their struggles and instead provide the support necessary for all educators to evolve into Master Teachers.

For instance, Master Teachers know how to create a classroom environment that minimizes bullying, effectively manage emotional outbursts, and foster student confidence. In contrast, novice teachers often find themselves overwhelmed and stressed, simply trying to survive.

Why Do 5,000 Teachers Trust Me?

As previously mentioned, I've realized the importance of sharing my complete story on social media, rather than assuming others are aware of the context. This narrative needs a conclusion to avoid casting blame on educators.

As a former Principal and Superintendent, my role was significantly easier when I had more Master Teachers on staff. Recognizing this essential component, I committed to assisting teachers in achieving this level of expertise.

In 2009, I researched and developed a program aimed at cultivating Master Teacher skills. At that time, only one teacher on my staff had reached this level, resulting in numerous challenges within our school.

Reflecting on the issues my school faced—such as inattentive students, rising bullying incidents, poor attendance, and negative educational outcomes—I realize these problems are not unique to 2024.

Despite evolving times and advancements in technology, the fundamental ways children develop remain consistent. Schools need to focus on empowering teachers to become Master Teachers, as teaching is a complex but attainable profession.

Mastery in Teaching

Teachers often struggle in four key areas: lesson planning, teaching best practices, student assessment, and classroom management. Mastery in these domains transforms teachers into Master Teachers. After conducting over 10,000 classroom observations, I can easily distinguish between a Master Teacher and a novice.

We should prioritize helping teachers reach Master Teacher status for the benefit of students. Master Teachers not only enhance student achievement but also address the ongoing teacher shortage.

The "Teacher Burnout Curve" illustrates the urgency of this issue. The NEA states it takes at least five years for a teacher to become a Master Teacher, but nearly 40% of new educators leave before completing their third year. I have personally experienced this burnout, so I understand its impact.

A New Approach for Schools

Since 2009, I've implemented a program designed to guide teachers toward Master Teacher status in under three years. The rationale is straightforward: any effective solution must address the Teacher Burnout Curve.

Over the last decade, nearly 5,000 teachers have benefited from this program, which equips them to become experts in lesson planning, teaching practices, student assessment, and classroom management.

When teachers acquire and practice expert-level skills for two years, they inevitably evolve into Master Teachers, leading to transformative changes within their schools.

Having more Master Teachers fosters a positive school culture and elevates educational standards, making what once seemed impossible now achievable.

I wish that more schools and administrators would prioritize supporting teachers in their journey to becoming Master Teachers. This is the critical element missing from our educational system.
